Based on social exchange theory, the study examines the mediating effect of team-member exchange (TMX) between dark triad (DT) personality (including Machiavellianism, narcissism, and psychopathy) and knowledge hiding (KH). Moreover, it explores the moderation of collectivist culture between TMX and KH. Self-administered questionnaires using a cross-sectional time-lagged design were collected from 400 employees of software houses in Pakistan using convenience sampling. Structural equation modelling in AMOS was utilised to test the proposed hypotheses. The results reveal a statistically significant relationship between the DT personalities (Machiavellianism, narcissism, and psychopathy) and KH. Moreover, this positive relationship is converted into a negative one in the presence of TMX as a mediator. Additionally, TMX and KH have a stronger negative relationship in the presence of a highly collectivist culture serving as a boundary condition. The findings highlight that quality exchanges and a collectivist culture can reduce KH, even in challenging personality traits.
